This episode of Big Fish in the Talent Pool is inspired by some beginning-of-the-year introspection. In 2022, I am focusing on making a little more “space” for myself, my family, and my clients. By allocating time for my relationships, I have decided to pause the podcast, at least for a while.
I thought a nice capstone before my break would be a recent conversation I had with Kevin Grossman at the Talent Board. We talk about PeopleResults, our TA practice, a little about my career, and the never-ending quest to improve the candidate experience.
Over the last four years, I have been fortunate to interview TA Leaders such as David Reed of Vail Resorts, Carly Sanchez of Wells Fargo, Sylvette Sawyer of OpenDoor, Rob Dromgoole of Choctaw Nation of Oklahoma, Diana Barr of Boeing, Stephanie Zywien of General Motors, and Tim Streeter of (formerly) Whirlpool. Big leaders - all - and each with diverse views on industry best practices, their path to TA Leadership, and the latest TA technology.
One final note, I am dedicating this capstone episode to my Grandma Svea (who is 100 and still kicking!) for modeling what it's like to pour your heart and soul into your work and your family. Thank you, Grandma!
As always, many thanks to our Sponsors!

In this episode, you'll listen in on Erin's conversation with two emerging TA Leaders, Courtney Connor of Sequoia Consulting Group and Julia "Wonder Woman" Adler of Wayne Technologies. These "Future Big Fish" share their unique perspective from their 4-5 years of experience in consulting, staffing, and sourcing.
They discuss their views of TA Leadership from an individual contributor perspective, the importance of keeping up with ever-evolving technologies, and their favorite TA technology right now. Both Courtney and Julia share their insight into why the younger generation is disrupting the status quo of leadership and following new, alternative avenues of success outside of typical paths to “success”.
Throughout this conversation, there is a lot in store for both Big Fish and Future Big Fish listeners alike. And as for the more seasoned TA Leaders, stay tuned to hear how Courtney and Julia answer the question, "Fill in the Blank: We could fix Recruiting if only we would…__________.” Their answers might surprise you!

Trent Cotton is the Vice President of Talent Acquisition (TA) and Retention of Bureau Veritas Group, having pivoted his career from a focus on lending to talent after recognizing the close connection between the two. He draws keen insights on recruitment from his early career in banking, having learned from some tough customers like the “Chicken Lender” as well as his first mentor who gave him an honest earful after their first client pitch.
Now with a boatload of TA accomplishments and leadership positions as his foundation, Trent applies the principles of Agile methodology to Talent Acquisition in his book Sprint Recruiting - Innovate, Iterate, Accelerate. He shares numerous examples of taking the team he leads to a new level of confidence and productivity by setting healthy boundaries and expectations with Hiring Managers and candidates. It’s worth the listen just to hear Trent’s entertaining stories, as well as his practical approach to running an efficient TA operation. Enjoy!

Jacob Kramer is the VP of Talent Acquisition at US Xpress, Inc., a job he got by pitching his ideas to the CEO and Head of HR for automating recruitment in their industry. He had transformed stylist hiring for Regis Corp and saw synergies that could apply. So he took a risk, made the pitch, and the rest is history.
A self-proclaimed introvert with a drive to solve big recruiting challenges, Jacob Kramer has a knack for using Recruitment Process Automation to replace time-consuming, manual steps in large-scale recruitment. Then he takes it a step further. Never one to be content with the status quo, Jacob challenges his vendors to create and deliver groundbreaking enhancements. Listen as he describes how he and his team germinated the idea of a geo-fenced AI Assistant who, based on census data, matches candidate demographics. No more generic bots for US Xpress candidates!
My favorite quote from our conversation? “You can only fail forward. Anything worth doing is going to be difficult, and you're going to fail. But each day, you make improvements.” Indeed!

Lianne Daues is the Senior Director of Talent Acquisition at Core-Mark International, having cut her teeth at The Container Store, JC Penney and originally Rehab Care. The progressive steps in TA and eventually leadership were on the advice of a mentor who encouraged Lianne early on to consider Recruiting as a potential career path, which she did, and she’s never looked back.
Today, Lianne is doubling down on Conversational AI as a strategy to transform Core-Mark’s recruitment approach, as she tackles the challenge of over 5,000 hires annually, most of them hourly. Tim Streeter is the classic example of Daniel Pink’s A Whole New Mind, living out the power of using both left brain and right brain simultaneously in his Global Talent Acquisition leadership roles at Whirlpool and Accenture, and in the rest of his life. Where does he find the time and energy to flex into both realms in everything he does? That’s Tim’s secret, which he gladly shares in his book, The Contentment Commitment, and on Episode 38 of Big Fish in the Talent Pool.
With degrees in Economics and Math, we could expect him to be all quantitative analysis and data, on which he does rely heavily. But he’s also a great communicator, a strong people leader, a competitive soccer player, an author, and a musician, having made 9 albums over the past 10 years. Tim is creating his own legacy one purposeful decision at a time. Listen and be inspired!

Contagious passion, gratitude and optimism for the future of Talent Acquisition characterize my discussion with MaryAnne Pelland, Citizens Head of TA Strategy and Services, in Episode 36. Having studied Biology and intending to be a doctor, she morphed her passion for helping others into an early career in staffing scientific talent, then insurance, then Citizens - where she’s been making a difference for 17 years. According to MaryAnne, a career in recruiting is "The best job there is!".
We talked Customer Empathy, Diversity, Equity and Inclusion, TA Tech (Note: Paradox/Olivia and OutMatch skeptics will want to hear this), Candidate Experience , and Citizen’s approach to retraining and repurposing branch banking employees during the pandemic. MaryAnne bakes practicality mixed with innovation into a fascinating TA model. My favorite quote from our conversation: “In every opportunity, good or bad, you should reflect and think about what you gained from it. Sometimes that gain is what not to do but some of it is recognizing that you pushed yourself to do the hard and scary things.”
Can you find the Easter Egg in this week’s Big Fish conversation? Be sure to listen in to hear from a surprise (four legged) guest!

Tim Sackett in TA circles needs no introduction, and defies categorization if an intro is attempted, but let me give it a shot. He is the prolific, if edgy author, blogger, HRU Tech staffing CEO, dad, husband, co-founder (MI Recruiter’s Conference, Fistful of Talent, ATAP, HR Famous Podcast) and all-around good guy. In our discussion, Sheila outlines her approach to applying 30+ years of global TA experience - all with one company, Accenture - to upgrading GHD’s TA candidate experience, technology, and brand. “As a company, your brand is tied to the kind of people you're going to attract and the kind of company you're going to become. So, TA and marketing have to be linked together to make a positive impact.”
Sheila is based in Phoenix, Arizona, but has worked and traveled internationally for most of her career. Having been to Australia, Europe, and Asia dozens of times makes her a bit of an expert on global relationships and change management. In our conversation, I asked her about the keys to gaining buy-in and global consistency when you want to make a process or tech change. Her answer, unsurprisingly is that it’s all about relationships. By first seeking to understand and gathering the information needed, she gains trust (authentically) allowing her to ultimately tap the best people to find a solution. Sheila also suggests that to build an effective team that works globally, healthy boundaries need to be set. By setting boundaries, you set a precedent of how others treat you, show confidence, and get things done!

Strengthening brand awareness to develop global consistency & practices
Learning how to share your story in a compelling & authentic way
The benefits (and obstacles) of cultural differences within a global company
The power (and limitations) of behavioral interviewing deployed globally

"We try to operate exactly like a retained executive search firm - even though we are in-house." So says Diana Barr, the Head of Global Executive Staffing at Boeing, the world's largest aerospace company and leading manufacturer of commercial jetliners, global defense, space and security systems. Diana joined them in 2019 to build an "internal search firm" as a fresh approach to their senior leadership staffing strategy, including sourcing, assessment, diversity and inclusion, and succession planning across an international footprint.
Having started her career as an HR generalist for Marriott International, she determined that recruiting - specifically executive recruiting - was the most challenging and enjoyable part of her day. She struck out on her own to focus and gain exec hiring experience, and later joined Heidrick & Struggles to refine her skills. She also spent time recruiting top talent for a Private Equity firm(Enesco)and then with the industrial e-commerce giant, Grainger, before joining Boeing.
For TA Leaders looking to increase their impact, Diana offers her perspective on the importance of knowing what you bring to the proverbial party. “Everyone has strengths and you really need to understand your own strengths as well as your passion to be able to focus on what it is that you have to offer. For me, that's being a connector, learning people's stories, and developing relationships.”
As for the ability to attract executive talent to an organization that has been under scrutiny from the FAA for several years, Diana gives a great example of upholding the employment brand with an historical perspective. "This 140 year old company has prevailed through all kinds of business cycles, wars, and many other challenges, and we'll made it through this time in our history too."

How curiosity increases the effectiveness of executive search

“Talent acquisition is so core to the business... it’s not just nice motherhood and apple pie initiatives... it’s a critical business function”. So says Melissa Mounce, the Managing Director - Leadership Talent and Diversity at GTCR, the Chicago based private equity firm which holds leadership as a key to their growth strategy. In fact, their approach to finding and partnering with portfolio leadership in core domains is actually trademarked as The Leaders Strategy™. It follows that their Talent and Diversity Leader might have some interesting insights on finding and assessing executive talent to share with us, especially given her career’s foundation in business.
No stranger to tough environments, Melissa started her career in Chicago with Motorola Solutions as a global business strategy “road warrior”, and then moved to a business process consulting role with EY/Capgemini. PNC Bank was the beginning of her Talent Acquisition career where she applied her business skills to their large scale hiring challenges, then Aon Hewitt’s RPO, where she oversaw and innovated the logistics of hiring 70,000 people annually. She then led recruitment for Abbott Labs and later Baird Capital, rounding out a career with the widest spectrum of hiring volumes, levels, and roles of any leader on the Big Fish podcast to date.
For TA Leaders who wonder what it would be like to “herd the cats” at a PE firm where basically everyone is a boss, Melissa offers her perspective of the pandemic’s silver lining for GTCR. “The COVID environment has made our leadership very accessible. We’re not on airplanes, so we’re using the time to deepen our pipelines and our network of executives who are ethnically and gender diverse.” We also discuss Melissa’s role in the trenches with portfolio company leadership, the power of company culture, and the benefits of slow-rolling executive assessment.
Other topics Discussed:
Evaluating the “equity value” leaders bring to the table
The best metrics to measure efficiency and effectiveness
Creating value as a business leader in the PE environment
Using company core values to assess and match talent
Using “found time” during COVID to deepen the diversity pipeline
